Job satisfaction and intention to leave in nursing: the influence of professional empowerment

Introduction: Job satisfaction and the intention to quit nursing are strongly related to organizational policies that promote structural empowerment and the psychological capital of workers.
Objective: To evaluate job satisfaction, intention to quit, and professional empowerment in nurses in clinical practice in health organizations; to evaluate the association between professional empowerment, job satisfaction, and intention to quit among nurses.
Methods: Observational, cross-sectional, and correlational study with a quantitative approach. A convenience sample of 308 nurses in clinical practice. The data collection instrument consists of a sociodemographic and professional characterization questionnaire, a job satisfaction survey, an anticipated turnover scale, conditions for workplace effectiveness questionnaire II, and a psychological empowerment instrument.
Results: Nurses with an average age of 40.15 years (±9.38) and who had been practicing for 16.19 years (±9.30) took part in the study. There was a significant positive relationship between job satisfaction and all the dimensions of professional empowerment (0.255<r<0.660), except for the competence dimension of the Psychological Empowerment Instrument (r=0.097; p>0.088). For the intention to quit, negative relationships were obtained with all the dimensions of structural and psychological empowerment (-0.352<r<-0.176).
Conclusion: Nurses' professional satisfaction is associated with a lower intention to leave. Professionally empowered nurses have the necessary conditions to believe in their ability to contribute to organizational decisions, with a better perception of their impact on results.
